HR Q&A – Can We Deny Vacation Requests?

The short answer is yes — employers can deny vacation requests. But how and why you do it matters.

When Denying a Request May Make Sense

In some cases, denying a vacation request is completely reasonable from a business standpoint. For example:

  • The request would leave your team short-staffed or without adequate coverage

  • The employee submitted the request with less notice than required by company policy

  • Multiple employees requested the same time off and operations would be affected

These are legitimate business reasons that most employees will understand.  Problems arise when requests are denied for reasons that seem arbitrary. Perhaps saying the employee “might be needed” without a clear reason or denying time off simply because the employee took vacation recently.  Being inconsistent with rules between employees can also quickly affect morale and create frustration among your team.

If You Do Need to Deny the Request

When a request cannot be approved, it’s helpful to:

  1. Explain the business reason clearly

  2. Document the reason for the decision

  3. Work with the employee to identify alternative dates

This approach helps employees feel respected even when the answer is “not this time.”

When Leave Laws May Apply

Occasionally a vacation request may actually be related to a medical issue or another protected reason for leave. In those situations, employers should pause and consider whether any local, state, or federal leave laws apply. If they do, the employee may be entitled to time off regardless of operational needs. Whether vacation time can be used during that leave would then become a secondary question.  At the end of the day, managing time off isn’t just about policies — it’s about balancing business needs with respect for the people who make the business run.
